Abstract

PT BPR Bank Jombang Perseroda is a financial institution owned by the Government of Jombang Regency, playing a vital role in promoting regional economic growth through the provision of microfinance services. Alongside its business development and expansion, the bank has recorded a significant increase in assets each year. However, amidst these achievements, new challenges have emerged in human resource management, particularly in adapting to digitalization and increasingly complex organizational dynamics. The main issues faced by the company include high levels of employee anxiety due to the rapid advancement of information technology, a relatively low level of trust in the systems and management, and a growing intention to leave, which may undermine performance stability. This study aims to analyze the influence of anxiety, IT capability, and trust on employee performance, with intention to leave as a mediating variable. The research is expected to provide deeper insight into the factors that affect employee performance within the context of regional banking institutions. This study employed a quantitative approach using a survey method by distributing questionnaires to all employees of PT BPR Bank Jombang Perseroda. The research population consisted of 231 employees, with a sample of 90 respondents selected using non-probability sampling techniques. The data were analyzed using descriptive statistics and Structural Equation Modeling with Partial Least Squares (SEM-PLS). The results show that anxiety, IT capability, and trust significantly influence employee performance, both directly and indirectly through intention to leave. The intention to leave variable was found to play a significant mediating role, particularly in reducing the negative impact of anxiety and enhancing the positive effect of IT capability on performance.
