Abstract
Tujuan dari penelitian ini adalah untuk menganalisis pengaruh kepemimpinan pemberdayaan (empowerment leadership) terhadap keterikatan kerja (work engagement) melalui komitmen afektif (affective commitment) pada karyawan Divisi Sumber Daya Manusia PT Perkebunan Nusantara I Regional 4 Surabaya. Dalam lingkungan kerja yang semakin kompetitif, penting bagi bisnis untuk meningkatkan kepuasan karyawan guna memenuhi tujuan organisasi. Keterikatan kerja merupakan kondisi psikologis positif yang terkait dengan antusiasme, dedikasi, dan ketekunan di tempat kerja serta berdampak pada produktivitas. Metode penelitian yang digunakan adalah analisis kuantitatif dengan teknik pengumpulan data melalui kuesioner yang disebarkan kepada karyawan di divisi SDM. Analisis data dilakukan menggunakan analisis jalur (path analysis) untuk menguji hipotesis yang diajukan. Hasil penelitian menunjukkan bahwa empowerment leadership berpengaruh positif signifikan terhadap komitmen afektif karyawan, yang pada akhirnya berdampak pada peningkatan work engagement. Selain itu, affective commitment terbukti sebagai mediator yang signifikan dalam hubungan antara empowerment leadership dan work engagement.
