Abstract

Job satisfaction merupakan aspek penting dalam efektivitas organisasi yang dipengaruhi tidak hanya oleh kondisi kerja objektif, tetapi juga oleh faktor psikologis individu. Penelitian ini bertujuan untuk menguji hubungan antara kreativitas kerja dan job satisfaction pada karyawan di Surabaya serta menguji peran work engagement sebagai variabel mediator. Penelitian ini menggunakan pendekatan kuantitatif dengan desain korelasional. Data dikumpulkan dari karyawan aktif di Surabaya dengan jumlah responden sebanyak 386 orang, namun satu responden dikeluarkan karena terindikasi sebagai outlier, sehingga data yang dianalisis berjumlah 385 responden. Pengukuran dilakukan menggunakan skala kreativitas kerja, work engagement, dan job satisfaction yang telah memenuhi kriteria validitas dan reliabilitas. Analisis data dilakukan menggunakan analisis regresi dan uji mediasi dengan bantuan PROCESS Model 4. Hasil penelitian menunjukkan bahwa kreativitas kerja tidak berpengaruh signifikan terhadap job satisfaction (β = −0,0762; p = 0,1345). Kreativitas kerja berpengaruh positif dan signifikan terhadap work engagement (β = 0,3153; p < 0,001). Selanjutnya, work engagement berpengaruh positif dan signifikan terhadap job satisfaction setelah mengontrol kreativitas kerja (β = 0,4862; p < 0,001). Hasil uji mediasi menunjukkan bahwa pengaruh tidak langsung kreativitas kerja terhadap job satisfaction melalui work engagement signifikan (effect = 0,1533; BootLLCI = 0,1036; BootULCI = 0,2065). Sementara itu, pengaruh langsung kreativitas kerja terhadap job satisfaction menjadi tidak signifikan setelah mediator dimasukkan, sehingga menunjukkan bahwa work engagement berperan sebagai mediator penuh. Temuan ini menunjukkan bahwa kreativitas kerja berkontribusi terhadap job satisfaction karyawan melalui peningkatan keterlibatan kerja.
