Abstract

The increasing participation of women in the workforce, especially in the health sector, brings its own challenges for working mothers in balancing their dual roles as medical personnel and household managers. Conflict between work and family demands (Work Family Conflict) has the potential to reduce Work Engagement. This study aims to determine the effect of Work Family Conflict on Work Engagement with Resilience as a mediator in mothers working at Dr. Mohammad Zyn Sampang Regional General Hospital. The research method uses a quantitative approach with path analysis techniques, involving 170 respondents selected from a population of 295 working mothers. Data collection was carried out through online scale distribution and analyzed using JASP version 19.3. The results of the study show that: (1) Work Family Conflict does not directly affect Work Engagement (Z = 0.956; p = 0.339); (2) Work Family Conflict has a significant effect on Resilience (Z = 6.188; p < 0.001); (3) Resilience significantly influences work engagement (Z = 7.748; p < 0.001); and (4) Resilience significantly mediates the relationship between work- family conflict and work engagement (Z = 4.767; p < 0.001). The conclusion of this study is that resilience plays an important role in maintaining the work engagement of working mothers despite facing dual role pressures. Strengthening resilience needs to be a focus of psychosocial interventions in the hospital work environment.
