Abstract
The workforce in Surabaya is often not committed in terms of work, as is often the case with the departure of several employees for reasons that do not match their abilities and often do not have commitment to the organization. This study aims to examine the relationship between job satisfaction and organizational commitment among employees in Surabaya, and identify the role of sense of belongingness as moderation in the relationship. The research population is all employees working in Surabaya, with an estimated number of 1.5 million people. The research sample of 395 respondents was obtained through accidental sampling technique and met the minimum sample requirements based on the calculation of the Krejcie and Morgan formula. Data were collected using a questionnaire and analyzed using moderate analyses with the help of JAMOVI software. The results of moderation analysis show that there is a significant positive relationship between job satisfaction and organizational commitment (p < 0.001). In addition, sense of belongingness was shown to play a role in strengthening the relationship. This finding indicates that the higher the level of job satisfaction and sense of belongingness of employees, the higher the level of organizational commitment. It was also found that sense of belongingness is a quasi moderate, which can be an independent variable directly in the relationship on organizational commitment and can be a moderating variable in the relationship between job satisfaction and organizational commitment. The implication of this study is the importance of organizations in Surabaya to increase employee job satisfaction and create an inclusive work environment so that employees feel belonging and bonded to the organization.
