Abstract

Someone who is engaged to his work has many benefits for both the individual and the organization. Based on the results of monitoring and evaluation carried out on ASN, it was found that there were employees who were less enthusiastic at work. Currently, there is a reform of the bureaucracy that can create job insecurity. However, individuals who have psychological capital can overcome job insecurities then keep them engaged to their work. The purpose of this study is to determine psychological capital as a moderator of the relationship between job insecurity and work engagement. The subject of this research is ASN District Government X. The method used in this study is a quantitative method by processing data using the Hayes Process Macro for SPSS. The results of the first study found the significance of psychological capital as a moderator of the relationship between job insecurity and work engagement of 0.1382 > 0.05, which means that psychological capital was not found as a moderator that could strengthen or weaken the relationship between job insecurity and work engagement. In addition, a relationship was found between psychological capital on work engagement with a significance of 0.0241 <0.05 and a coefficient of 0.3192 meaning that employees who have high psychological capital will be more attached to their work. The results of the third study found a relationship between job insecurity and work engagement with a significance of 0.0284 <0.05 and a coefficient of -0.4010 meaning that the higher the job insecurity felt by employees, the less attached they are to their work. From this study it was found that there are important things that can strengthen work engagement, namely psychological capital and a sense of security that needs to be given to employees. Organizations need to create an organizational climate that provides a sense of security and strengthens psychological capital for employees in order to foster work engagement which in turn can increase organizational productivity.
