Abstract

The dynamics of urban work environments, characterized by high job demands and continuous adaptation pressures, require employees to possess adequate psychological resources to maintain job satisfaction. This study aims to examine the relationship between psychological capital and job satisfaction among active employees in Surabaya, as well as to investigate the mediating role of work engagement. This study employed a quantitative approach with a correlational design. The sample consisted of 396 active employees in Surabaya, selected using a convenience sampling technique. Data were collected using the Psychological Capital Questionnaire (PCQ-12), Utrecht Work Engagement Scale (UWES-17), and Job Satisfaction Survey (JSS-36), and analyzed using linear regression and regression-based mediation analysis with PROCESS Macro Model 4. The results indicate that psychological capital does not have a direct effect on job satisfaction. However, psychological capital has a positive effect on work engagement, and work engagement has a positive effect on job satisfaction. Mediation analysis revealed that work engagement fully mediates the relationship between psychological capital and job satisfaction. These findings highlight the crucial role of work engagement as a key psychological mechanism in shaping employees’ job satisfaction.
