Abstract

Persaingan antara rumah sakit baik pemerintah maupun swasta akan semakin meningkat untuk merebut pasar yang semakin terbuka. Dengan begitu perusaahan harus mampu mengelola sumber daya manusia mereka dengan baik dan benar, sehingga hal ini mampu membangun sebuah komitmen didalam diri karyawan. Strategi untuk meningkatkan komitmen afektif adalah dengan cara meningkatkan empowering leadership dan psychological empowerment sebagai mediator. Tujuan diadakannya penelitian ini adalah untuk menganalisis pengaruh empowering leadership terhadap komitmen afektif melalui psychological empowerment sebagai mediator pada pegawai Rumah Sakit Umum (RSU). Sampling sebanyak 180 karyawan dengan Teknik total sampling. Data dikumpulkan melalui skala komitmen afektif oleh Lunthans (2005), Skala empowering leadership oleh Konczak, dkk (2000). Skala Psychological Empowerment Questionnaire (PEQ) yang dikembangkan oleh Spreitzer (1995). Teknik analisis mengunakan analisis jalur menggunakan PLS.3.0. Pada hasil uji direct effect diperoleh nilai p = 0,000 < 0,05, dapat disimpulkan ada pengaruh antara empowering leadership terhadap psychological empowerment. Hipotesis kedua, diperoleh nilai p = 0,009 < 0,05, dapat disimpulkan ada pengaruh antara psychological empowerment terhadap komitmen afektif. Hipotesis ketiga, diperoleh nilai p = 0,000 < 0,05, dapat disimpulkan ada pengaruh yang positif antara empowering leadership terhadap komitmen afektif. Dan hipotesis keempat, diperoleh nilai p = 0,026 < 0,05 sehingga dapat disimpulkan ada pengaruh antara empowering leadership terhadap komitmen afektif melalui psychological empowerment pada karyawan Rumah Sakit Uumum. Pada nilai R Square pada variabel empowering leadership dengan variabel psychological empowerment sebesar 0,280, yang artinya sumbangan pengaruh variabel independen dengan variabel mediator sebesar 28% dan pada variabel empowering leadership dengan variabel komitmen afektif sebesar 0,268, yang artinya sumbangan pengaruh variabel independen dengan variabel dependen 26,8%.
