Abstract

Teacher commitment is a crucial element in supporting the success of education, as it directly affects the quality of teaching, involvement in school activities, and the achievement of educational goals. However, in reality, many teachers still demonstrate a lack of commitment, such as being reluctant to guide students, frequently assigning tasks without clear instruction, failing to foster student behavior, showing frequent absenteeism, and displaying low adherence to school rules. This phenomenon not only reduces the quality of the learning process but also affects students’ character development and academic achievement. Teacher commitment is influenced by both internal and external factors. Two of the most prominent are organizational climate and job satisfaction. A positive organizational climate creates a supportive work environment that makes teachers feel valued, engaged, and productive. Meanwhile, job satisfaction reflects the extent to which teachers’ professional needs are met, which in turn can enhance motivation and loyalty to the institution. This study aims to examine the relationship between organizational climate and job satisfaction with teacher commitment in both public and private senior high schools. This research employed a quantitative correlational approach with a total sampling technique involving 125 teachers from senior high schools in Menganti District, Gresik Regency. Data were analyzed using the Spearman Rho correlation test due to violations of normality and linearity assumptions. The results showed a positive and significant relationship between organizational climate and teacher commitment (r = 0.244; p < 0.01), as well as between job satisfaction and teacher commitment (r = 0.376; p < 0.01). These findings indicate that teachers who perceive a positive organizational climate and experience high levels of job satisfaction tend to demonstrate stronger commitment to their schools. This study affirms that strengthening the organizational climate and improving job satisfaction are essential strategies for fostering sustainable teacher commitment, particularly amid increasing workloads, administrative demands, and societal expectations regarding the teacher's role.
